Although critical to firm performance, human capital has a limited capacity and cannot be possessed by a firm. These characteristics create several challenges for firms. Human capital needs to be allocated to specific tasks, functions and locations. Moreover, human capital is mobile and often lost with employee departure. This dissertation examines the strategic value of human capital, specifically, how changes in the firm context affect the reconfiguration, mobility, and value of human capital. It provides insights into how firms can increase human capital capacity in acquired firms, how the organizational design constrains employees’ mobility, and challenges industry-specific human capital as causal mechanism explaining new venture survival.
